Abstract
This study examines the direct effects of motivational factors (payment, working conditions, training and development, and working relationships) on employee job satisfaction and career commitment in Shanghai’s pet shop industry. The sector, marked by rapid urbanization and economic development, faces challenges in retaining skilled employees amid intense competition and evolving market demands. Data was collected from 138 employees, using disproportionate stratified sampling, and analyzed through Partial Least Squares Structural Equation Modeling (PLS-SEM). The study findings show a strong positive association of motivational factors and employee satisfaction with career commitment. This research highlights the urgent need for innovative motivational factors to address employee dissatisfaction and enhance workforce commitment. Insights gained aim to assist business owners and scholars in optimizing management strategies, contributing to the sustainability and growth of the pet retail industry.
